Desde el inicio, el principal objetivo de la psicologia organizacional ha sido la promoción del bienestar y el desempeño, teniendo como principal modelo la tesis del trabajador feliz y productivo. Aunque investigadores han identificado que gente con alto nivel de bienestar tiene systemas inmunitarios más fuertes, son más altruistas, son mejores tomando decisiones, tienen mejores relaciones interpersonales, y tienen menores probabilidades de sufir enfermedades coronarias del corazón, (Boehm, Peterson, Kivimaki, y Kubzansky, 2011; Lyubomirsky, King, y Diener, 2005; Staw y Barsade, 1993),investigadores organizacionales han obtenido más bien resultados poco concluyentes a la hora de estudiar el link entre el bienestar y el desempeño. Estudios meta-analíticos muestran una asociación débil (alrededor de .17), moderada (alrededor de .30)e incluso espuria (Bowling, 2007; Iaffaldano y Muchinsky, 1985; Judge, Thoresen, Bono, y Patton, 2001). Esto ha motivado y desafiado a los investigadores para revisitar esta tesos (e.g., Wright y Cropanzano, 2007; Zelenski, Murphy, y Jenkins, 2008). En esta tesis, nos aproximamos al estudias de dichas variables resultado desde una perspectiva integradora, heurística, y expansiva. Primero, entendemos el bienestar como un concepto que comprende constructos hedonicos y eudaimónicos (Ryan y Deci, 2001). Segundo, estudiamos el desempeño laboral adoptando un marco heurístico, y por tanto, este incluye el desempeño de tarea, contextual, adaptativo/creativo, o contraproductivo (Koopmans et al., 2001). Tercero, expandimos los límites de la clásica tesis del trabajador feliz y productivo, para estudiar tanto patrones sinérgicos (feliz-productivo e infeliz-improductivo)como patrones antagónicos (feliz-improductivo e infeliz-productivo). Finalmente, estudiamos el bienestar y el desempeño no de forma aislada, sino arraigados en un contexto donde diferentes elementos juegan un papel importante y que están relacionados con el puesto de trabajo, la persona, la relación persona-organización, y la organización. Por lo tanto, el principal propósito de esta tesis es: proveer de evidencia empírica de cuatro patrones de bienestar y desempoeño i.e., feliz-productivo, infeliz-improductivo, feliz-improductivo, infeliz-productivo, atendiendo algunas de las conceptualizaciones más importantes tanto del bienestar como del desempeño, e identificar algunos de sus antecedentes y moderadores. Específicamente, proponemos 2 objetivos generales, uno relacionado con la identificación de los cuatro patrones, conceptualizando el bienestar y el desempeño de distintas maneras, y en segundo lugar, estudiar algunos de los posibles antecedentes y moderadores de dichos patrones. Tres estudios empíricos dan respuesta a dichos objetivos. Los tres estudios empíricos de esta tesis proveen evidencia empírica de los cuatro patrones del bienestar y el desempeño. Los patrones antagonistas representaron el 15%, 36%, y el 72% de las muestras (Estudio 1, Estudio 2, y Estudio 3, respectivamente). Por otra parte, los tres estudios de esta tesis identificaron algunos de los antecedentes de los cuatro patrones del bienestar y el desempeño, considerando aspectos relacionados con el puesto de trabajo (e.g., la sobrecualificación), la persona (e.g., la iniciativa personal o la autoeficacia), la relación persona-organización (e.g., el cumplimiento del contrato psicológico) y la organización (e.g., prácticas de recursos humanos), y la edad como moderadora.

From its inception, the main goal of I/O psychology has been the promotion of well-being and performance, having as a main model the happy-productive worker thesis. Although, scholars have identified that people with high levels of well-being have stronger immune systems, are more altruistic, are better decision makers, have better interpersonal relationships, and are less likely to suffer coronary heart diseases (Boehm, Peterson, Kivimaki, & Kubzansky, 2011; Lyubomirsky, King, & Diener, 2005; Staw & Barsade, 1993), organizational researchers have obtained rather disappointing results when linking well-being with performance. Meta-analytical studies have shown weak (around .17), moderate (around .30) and even spurious associations (Bowling, 2007; Iaffaldano & Muchinsky, 1985; Judge, Thoresen, Bono, & Patton, 2001). This has motivated and challenged researchers to revisit this thesis (e.g., Wright & Cropanzano, 2007; Zelenski, Murphy, & Jenkins, 2008). However, despite all the efforts, the happy-productive conundrum remains unsolved, setting important challenges. In this thesis, we approach to the study of those outcome variables from an integrative, heuristic, and expansive perspective. First, we understand well-being as a concept encompassing hedonic and eudaimonic constructs (Ryan & Deci, 2001). Second, we study job performance adopting a heuristic framework, and therefore, this might include task, contextual, adaptive/creative, or counterproductive performance (Koopmans et al., 2011). Third, we expand the boundaries of the classical happy-productive worker thesis, to study synergistic (happy-productive and unhappyunproductive)and antagonistic patterns (happy-unproductive and unhappy-productive). Finally, we study well-being and job performance not in isolation, but embedded in a context where different elements related with the job, the person, the person-organization relation, and the organization, take place. Therefore, the main purpose of this thesis is: to provide empirical evidence of four well-being-performance patterns i.e., happy-productive, unhappy-unproductive, happy-unproductive, and unhappy-productive, by attending some of the most enduring conceptualizations of well-being and performance, and to identify some of their antecedents and moderators. Specifically, we proposed 2 general research objectives, one related with the identification of the four patterns conceptualizing well-being and performance in sundry ways, and the second, to study some possible antecedents and moderator of such patterns. Three empirical studies that respond to them. The three empirical studies of this thesis provided empirical evidence of the four well-being-performance patterns,considering important conceptualizations of well-being and performance. Antagonistic patterns represented 15%,36%, and 72% of the samples (Study 1, Study2, and Study 3, respectively. On the other hand, the three studies of this thesis identified some of the antecedents of the four well-being-performance patterns, considering aspects of the job (e.g., overqualification), the person (e.g., personal initiative or self-efficacy), the person-organization relation (e.g., the psychological contract fulfilment) and the organization (e.g., HR practices), an age as moderator.
